Drivers of organizational creativity: a path model of creative climate in pharmaceutical R&D (Sundgren et al., 2005)
A framework of organizational creativity is presented, consisting of:
(1) Creative Climate (Dependent Variable):
Highest loadings relate to openness to new ideas, dynamic/playful atmosphere, freedom present unusual ideas. (Items relating to challenge, risk-taking, conflict and idea time were removed to avoid overlap with learning culture, below).
(2) Learning Culture:
Most items have high loadings. Highest for new idea rewards and correlation between organization stated vision and action. Also noted were items relating to use of experience/expertise and focus on idea generation.
(3) Information Sharing: Highest loadings on items relating to information sharing between and within projects/R&D sites. Lower loadings on items relating to access (frequency and ease) to scientific information.
(4) Intrinsic Motivation:
Happiness, positive involvement. Lower loading on motivation derived from work challenges.
(5) Extrinsic Motivation:
Highest loadings on motivation derived through salary, promotion or organizational recognition. Lower loading on work challenges (as above).
(6) Evaluation and Reflection:
Highest loading relates to the extent that the organization judges individuals based on their participation in informal networks and information sharing activities.
(7) Networking:
Highest loading on frequency of informal meetings (for knowledge/idea exchange). Also, frequency of contact with colleagues at other sites.
Path Model for Relations Among Latent Variables
- Networking, information sharing and evaluation and reflection variables exhibit mutually positive relationships. Networking does not exhibit influence on any other variables in the model.
- Evaluation positively affects learning culture and intrinsic and extrinsic motivation.
- Information sharing has a strong direct effect on learning culture and strong negative direct effects on intrinsic motivation and creative climate.
- Learning culture has a strong direct effect on creative climate and intrinsic motivation.
- While both positive, intrinsic motivation has a stronger effect than extrinsic motivation on creative climate.
